The Role of Human Resource Management Practices on Achieving Organizational Excellence through Emotional Intelligence as a Mediating Variable – An Analytical Study on a Sample of Iraqi Private Colleges

Résumé

The current study aims to identify the role of human resource management practices in its dimensions
(recruitment, training and development, compensation, performance evaluation) in organizational excellence in its
dimensions (participation, processes, organizational structure, organizational culture) through emotional intelligence
in its dimensions (self-understanding, self-management, social understanding, relationship management) in a sample
of Iraqi private colleges, and to diagnose the level of presence of variables in them by measuring their dimensions
and determining the nature of the relationship between them. To achieve the study objectives, the (descriptiveanalytical)
approach was adopted, and the questionnaire was used as the main tool to measure the study variables.
The study population was represented by a sample of Iraqi private colleges and was represented by (dean - assistant
dean - head of department - faculty member). (250) questionnaires were distributed using the intentional sampling
method, of which only (210) questionnaires were valid for statistical analysis. The study reached several conclusions,
the most prominent of which are: The hypotheses proved the existence of a strong impact of human resource
management practices on both emotional intelligence and organizational excellence, with emotional intelligence
having an important mediating role in enhancing Organizational Excellence. All alternative hypotheses were accepted
due to strong statistical significance. The study also found that human resource management practices directly impact
organizational excellence, indicating that training is the most influential factor in organizational excellence. The
study recommends strengthening human resource management strategies. The colleges surveyed should develop
recruitment, training, and motivation policies that support emotional intelligence and enhance employee performance.
They should focus on developing employees' emotional intelligence through specialized training programs aimed at
improving self-understanding, relationship management, and social understanding skills. Additionally, they should
improve the work environment by creating a supportive work environment that promotes effective communication
and emotional management for employees, which contributes to enhancing organizational excellence. The study also
recommended incorporating emotional intelligence into job evaluation criteria: It is recommended that emotional
intelligence assessment indicators be added as part of job performance evaluation criteria to ensure sustainable
